Abstract
Penelitian ini bertujuan untuk mengetahui bagaimana generasi Z memaknai pekerjaan dan bagaimana peran manajemen dalam membentuk motivasi kerja mereka. Penelitian ini menggunakan pendekatan kualitatif dengan teknik pemilihan partisipan melalui purposive sampling. Sebanyak lima orang karyawan generasi Z yang bekerja di lingkungan PT KAI DAOP 6 Yogyakarta menjadi partisipan dalam penelitian ini. Teknik pengumpulan data dilakukan melalui wawancara mendalam, dan data dianalisis dengan teknik analisis tematik. Hasil penelitian menunjukkan bahwa generasi Z memandang pekerjaan bukan hanya sebagai tugas rutin, melainkan juga sebagai ibadah, tanggung jawab moral, dan sarana aktualisasi diri. Mereka mencari makna dalam pekerjaan serta mengharapkan lingkungan kerja yang mendukung pertumbuhan pribadi dan profesional. Peran manajerial yang dianggap paling berpengaruh meliputi arahan yang jelas, dukungan langsung, serta tindakan apresiatif yang nyata. Temuan ini juga menunjukkan bahwa partisipasi aktif atasan dalam proses kerja mampu meningkatkan motivasi dan loyalitas karyawan muda. Namun, birokrasi dan struktur kerja yang kaku menjadi tantangan tersendiri bagi generasi ini dalam mengekspresikan nilai-nilai pribadinya di tempat kerja.
